Balancing Engagement & Happiness at Work: "A Holistic View for Employee Well-being"IntroductionOver 25 years ago, my journey in Global HR began in what was then simply known as the “Personnel” department. In those early days, our focus was almost exclusively on metrics – employee performance, pay, payroll, social insurance enrollment procedures and attendance management. . It was a world where the emotional and psychological well-being of employees rarely entered our conversations. As a matter of fact, at the time we avoided getting too involved in the personal or emotional lives of our employees.“From Personnel to People: The Evolution of Workplace Happiness.”Yet, as we’ve transitioned through the eras of “Human Resources” and into “Human Capital Management,” I’ve witnessed firsthand a significant paradigm shift. Today, the discourse has expanded to embrace employee satisfaction, engagement, and happiness as critical, interconnected elements of a thriving workplace. This evolution from a metrics-centric approach to a more holistic view of employee well-being marks not just a change in terminology but a profound transformation in how we perceive the essence of work and its impact on the human spirit.Employee Engagement vs. Employee HappinessFor the purposes of this article, we’ll put aside Employee Satisfaction and focus on the two nuanced— and often confused—areas: Engagement and Happiness. While satisfaction is an important aspect of the employee experience (“EX”), it often represents a baseline, the minimum threshold of an employee’s contentment with their job. If an employee is not satisfied with their job, they will not be engaged, which can hinder their ability to find happiness. However, engagement and happiness dig deeper into the dynamics of the workplace and are more frequently conflated.“Many of our clients ask us ‘what’s the difference between employee engagement and employee happiness?’”Engagement refers to the active and emotional commitment an employee has towards their organization and its goals, while happiness encompasses an individual’s overall sense of well-being, both professionally and personally. By concentrating on these two areas, we aim to clarify their distinct impacts on the workforce and organizational success. The distinction between engagement and happiness, while nuanced, is critical. Engagement pertains to an employee’s active involvement and enthusiasm for their work and its alignment with organizational goals. It’s about feeling valued and integral to the company’s mission. Employee engagement is largely the responsibility of the employer, and high-performing companies invest time and resources to ensure that their employees are satisfied and engaged.Happiness, broader and more encompassing, is the overall sense of well-being and fulfillment an individual experiences, both in and out of the workplace. While engagement can be seen as a component of happiness, happiness extends beyond professional confines, embracing all facets of life. Happiness is largely, although not solely, the responsibility of individual employees. The interconnectedness between these concepts underscores a vital workplace truth: engagement can be fostered through policies and culture, while happiness, inherently personal, flourishes under conditions of community, respect, autonomy, and support. Recognizing this, business leaders must create environments that not only encourage engagement through meaningful work and recognition but also support the broader well-being that cultivates happiness.Control and Influence: The Employer’s Role vs. The Employee’s ResponsibilityOrganizations wield tools and frameworks to enhance engagement—through dynamic leadership, compelling mission statements, and recognition programs that resonate with employees’ desire for purpose and achievement. Conversely, happiness, with its roots in personal values and life circumstances, demands a more individualized approach. Yet, this doesn’t diminish the role workplaces play in shaping conditions conducive to happiness, such as fostering inclusive cultures, ensuring work-life harmony, and providing benefits that address holistic well-being.Expanding on this, it’s crucial to recognize that while HR departments are often seen as the architects of employee engagement, the responsibility is shared across the organization. Leaders must set the tone by demonstrating a commitment to engagement that permeates the organization. Managers play a pivotal role in translating this vision into daily practice by personalizing engagement efforts and creating a supportive environment where employees feel valued.Employees are active contributors to their own and their colleagues’ engagement through honest feedback, participation in surveys, and open dialogue. Their insights can lead to meaningful changes that enhance the workplace culture. Happiness at work is a significant driver of productivity, emphasizing the importance of creating a workplace that supports both professional and personal well-being.Employers can contribute to a happier workforce by providing opportunities for growth, fostering belonging, and recognizing mental health importance. Creating an inclusive work environment is key to employee happiness, where leadership by example and dedicated inclusion teams build a culture where every employee feels they belong. This inclusive environment values diverse perspectives and contributes to organizational success.Syncing Engagement and Happiness for Organizational SuccessHighlighting the connection between engagement and happiness showcases how they work together to create thriving workplace environments. When employees are engaged and content, they foster a positive and innovative atmosphere that boosts performance (see the infographic below). This harmonious relationship not only improves individual fulfillment but also drives organizational success, emphasizing the importance of nurturing both elements at the same time holistically.“Companies emphasizing employee happiness and engagement see stock prices soar over 3x’s higher than their competitors.”Real-world examples abound, from tech giants to non-profits, where strategic initiatives focused on both engagement and happiness yield remarkable outcomes—increased productivity, innovation, and a marked resilience in navigating change.A Holistic Approach: Cultivating a Thriving, Happy WorkplaceAdopting a holistic approach to employee well-being entails integrating strategies that address satisfaction, engagement, and happiness as interconnected elements of the employee experience.
