As reported by Reuters, Nissan plans to increase its global sales by 40% by 2023, with a focus on markets such as China and the United States to offset the shrinking domestic market.Another example is Sony, the renowned electronics company. According to Sony’s annual report for the fiscal year 2020, the company emphasizes the importance of expanding its business globally to counter the challenges posed by Japan’s declining population and saturated domestic market. Sony aims to leverage its technological prowess to capture opportunities in various regions, including Europe, North America, and emerging markets.Additionally, Fast Retailing, the parent company of the popular clothing brand Uniqlo, has successfully established a global footprint. By offering affordable yet fashionable clothing, Fast Retailing has expanded its presence to over 20 countries, including the United States, China, and Germany. The company’s emphasis on quality, accessibility, and adaptability to local market needs has contributed to its international success.The Surge in Global Assignments: Empowering Japanese Managers for SuccessThe increasing internationalization of Japanese companies has indeed led to a surge in global assignments for Japanese managers. According to a survey conducted by the Japan External Trade Organization (JETRO) in 2020, the number of Japanese managers assigned to overseas positions has been steadily increasing. The survey found that the total number of Japanese expatriates reached a record high of 111,993 in 2019, marking a 5.3% increase compared to the previous year.One key factor driving this trend is the expanding global footprint of Japanese companies. The Japan International Cooperation Agency (JICA) reports that Japanese foreign direct investment (FDI) has been growing significantly.In 2019, Japanese FDI reached a record high of 1.9 trillion yen (approximately $17.5 billion), reflecting a 13.5% increase compared to the previous year.As Japanese companies establish and expand their operations overseas, the need for Japanese managers to oversee these international ventures becomes important.Furthermore, the Japanese government has been actively promoting international assignments as a means to develop global business leaders. The Ministry of Economy, Trade and Industry (METI) has implemented initiatives to support and foster the international mobility of Japanese managers. METI’s “Global Human Resource Development Program for Overseas Expansion” provides financial support and training opportunities for managers preparing for global assignments.“As Japanese companies expand globally, as the world’s economies open up post COVID, choosing competent Japanese Managers becomes crucial for maximizing ROI on international assignments and for achieving business objectives.”The Expatriate Manager: Making the “Right” ChoiceAs Japanese companies seek to expand their overseas operations and assign more Japanese managers to countries like the United States, China, India, and Vietnam for 3-5 year periods, the in-company scrutiny on the selection process for these managers has intensified. Human Resources (HR) departments and business leaders are increasingly grappling with the question, “How can we choose managers who will excel in their roles while also demonstrating the ability to adapt to the business and cultural norms of their new environments?” The stakes are high, considering that a failed expatriate assignment, characterized by premature return to Japan, can result in costs up to three times the employee’s annual salary. It is therefore imperative to address this question by establishing systematic methods to ensure the success of the chosen managers.What is a Global Leadership Mindset?To address this issue, our company has drawn upon over 50 years of Global HR expertise, and has collaborated with numerous Japan-related companies operating globally. Through this extensive experience and research, we have identified seven key drivers for Global Leadership that are instrumental in ensuring the success of Japanese managers on overseas assignments. By embracing these drivers, managers can cultivate a “Global Leadership Mindset” and thrive in the global business landscape. They display a strong willingness to step outside their comfort zones and embrace diverse perspectives. High TOEIC scores indicate a manager’s ability to comprehend and articulate ideas in English, facilitating seamless communication with international stakeholders. By investing in English language development, Japanese managers can bridge cultural and linguistic gaps, enhancing their effectiveness in global leadership roles.“Most companies look for a TOEIC score of 750 or higher as this demonstrates a strong command of the English language, particularly in business settings.”3)Technical Job Skills:Technical job skills are essential components of a global leadership mindset. Japanese managers must possess the expertise and knowledge specific to their industries and their own jobs to navigate international markets successfully. Most importantly, they must be able to train their local staff in a way that fosters good teamwork and collaboration. This is especially true in engineering, IT, manufacturing and other technical roles. Strong technical job skills, and the willingness to share their expertise, instill confidence in colleagues and stakeholders, enhancing the credibility and influence of Japanese managers in global contexts.4) Cross-cultural Knowledge:Having in-depth cross-cultural knowledge is a critical driver for developing a global leadership mindset. Successful Japanese managers understand that effective leadership goes beyond speaking good English and having top- technical skills. They invest time and effort in acquiring knowledge about the customs, traditions, communication styles, and business etiquette of various cultures they interact with. This cross-cultural knowledge allows them to adapt their leadership styles, build rapport with diverse teams, and bridge cultural gaps. By demonstrating cultural sensitivity and awareness, these managers foster inclusive and collaborative environments, enabling cross-cultural teams to thrive.“Speaking good English is one thing, having technical knowledge is another, however demonstrating cross-cultural understanding of the host country’s business styles, culture and history goes a long way in ‘winning over’ local staff.”5) Global Best Practices of HR & Management Skills:To excel in the global leadership role, Japanese managers need to invest the time and energy into understanding the needs of their local staff; what motivates them and, more importantly, what de-motivates them. The management and communication skills used to manage staff in Japan must be adjusted to better suit the local business culture.
